Conflict Management in Veterinary Clinics – Strategic Implications

Summary/Abstract: Workplace conflict is a common challenge in high-stress environments such as veterinary clinics, affecting staff morale, collaboration, and organizational performance. This study explores conflict sources and management strategies at United Veterinary Clinic (UVK)-Varna, a leading veterinary facility in Bulgaria. Using semi-structured interviews with 10 employees and thematic analysis, four main themes were identified: managerial inefficiencies, workload and organizational stress, interpersonal and team dynamics, and client-induced stress. Sub-themes included role ambiguity, inconsistent conflict interventions, communication gaps, and difficult client interactions, all of which exacerbate tensions and reduce operational efficiency. Based on these findings, a strategic conflict management framework is proposed, incorporating structured resolution protocols, comprehensive training, clear roles and responsibilities, improved communication, and stress management support. Preventive measures, such as performance reviews, employee assistance programs, positive reinforcement, and team-building activities, are also recommended to reduce future conflicts. The study provides practical insights for veterinary clinics and similar healthcare settings, highlighting the importance of tailored conflict management strategies in enhancing employee satisfaction, teamwork, and service quality.
