Influence of Personnel Management Practices on Teachers’ Job Satisfaction in Public Secondary Schools

Summary/Abstract: This research examines the relationship between student academic achievement and the impact of people management techniques on teachers' work satisfaction in public secondary schools in Oyo State, Nigeria. The research examines five personnel management practices, that is, professional development, performance appraisals, monetary incentives, work environment, and leadership support, using a quantitative descriptive survey design. Data were collected from 906 teachers across 97 schools, selected via two-stage random sampling, using a job satisfaction questionnaire and a personnel management index questionnaire. Multiple regression analyses showed that these practices collectively accounted for 72% of job satisfaction variance, with professional development as the strongest predictor. Teachers' job satisfaction significantly predicts student performance, suggesting its role in improving low secondary school examination pass rates. Urban teachers reported higher satisfaction (mean = 78.5) than rural teachers (mean = 72.3), with stronger practice effects in urban schools. The findings emphasize the need for enhanced personnel management to boost teachers’ morale. It is recommended that, in order to improve teacher job satisfaction and student performance, regular professional development programs be put in place, fair financial incentives be provided, and funding for remote schools be increased.
